01| The question this book part exists to answer: can stigma and bias be undone, or at least reduced, by training? Two different targets, two different answers, and it is worth being blunt about both.

02| Target one is the bias in other people's heads — the gatekeeper, the manager, the loan officer. The evidence here is not encouraging. Two decades of corporate unconscious-bias training have produced disappointing results in the studies that followed outcomes rather than satisfaction sheets; effects on actual behaviour are small, frequently short-lived, and occasionally negative, since a session can leave participants feeling absolved rather than changed. What does move the numbers is structural: blind screening, structured interviews with fixed questions, published criteria, accountability for who actually got hired. Change the process, not the heart.

03| We draw the operational conclusion without sentiment. IkoCiti is not going to fix the world's bias, and any plan that depends on doing so is not a plan. Where we control the process — how projects are judged, who gets funded, how contribution is assessed — we design it structurally, so the judgment rests on the work. Where we do not control the process, we prepare people for it and route around it where better routes exist.

04| Target two is the stigma inside our own people, and here we are more optimistic, with conditions. Because as established in 3.05, the accessible link is not the belief but the reflex, and reflexes respond to repetition rather than argument.

05| So the design principles, stated as decisions rather than aspirations. Name it early, once, and without drama. The stigma is discussed openly as a manufactured historical artefact with a documented commercial motive, not as a private defect. A person who knows the flinch has a name and a history stops experiencing it as evidence about themselves. Never diagnose in public. Assessment is a private SWOT; there are no exams and no rankings on a wall, because a public score is the exact condition that triggers the effect we are trying to disarm. Load courage over cleverness. What we recruit for, praise and promote is the willingness to attempt the exposed task — speaking, designing, defending, teaching. Cleverness will develop on its own once the attempts start; the attempts will not start on their own. Make the receipt real. Difficulty stays genuine and buyers keep the right to say no, because a success that was arranged confirms the stigma instead of denting it. Put a peer in the teacher's chair. A neighbour teaching a module is the single most efficient piece of counter-evidence the system produces — it disproves the claim in the pupil, and it disproves it far more violently in the teacher, who has to be capable in public for an hour with nowhere to hide.

06| And the condition that governs all of them: numbers. One Maveriq who breaks the loop is an exception, and exceptions confirm the rule — the barrio has seen exceptional people escape before and correctly concluded that nothing changed. What changes the ambient belief in a neighbourhood is density: enough ordinary people producing visible competent work at the same time that "people like us cannot do this" stops being defensible in casual conversation. That is a threshold effect, not a linear one. Below the threshold, we are running a talent-rescue operation. Above it, the default assumption in the barrio flips, and it starts doing our work for us.

07| What we will not claim. We cannot undo a stigma four centuries in the making with a training module, and anyone who tells you otherwise is selling something. Individual progress will be uneven and reversible. Some people will not get there, and their reasons will usually be good ones that have nothing to do with willingness. The world outside the barrio will keep applying its filter regardless of how well our people perform, at least for a long time.

08| What we will claim. The loop is a mechanism, not a fate. It has one link we can reach. Reaching it requires no permission from anyone outside the barrio, no change of heart from any institution, and no new science — only work that is real, difficulty that is honest, judgment that is private, and enough people doing it at once that the evidence becomes impossible to file under "exception."
